Return offers: how to ask, and when

By forge Research·6 min read·

A return offer is a full-time offer made to an intern at the end of an internship. Ask whether the role converts before you accept the internship, state that you want to convert in your first weeks, and raise it with your manager, not only with HR.

TL;DRthe 30-second version
  • Conversion depends on headcount first and your performance second.
  • Summer programmes built to hire convert far better than off-season placements at the same employer.
  • Ask about conversion at the interview. Say you want it once you start.
  • A return offer can be lower than an outside offer, because the employer knows you are already committed.
Where this comes from
89 questions about return offers and intern conversion. More than half were asked in 2025 alone, so this worry is growing quickly. About two thirds got an answer. How forge collects this.

Not every internship is built to convert

The clearest pattern is that employers run two kinds of internship. Some hire interns as their main route to graduate hires. Others take interns as extra hands with no route to a job. Candidates reported one investment firm where the summer programme converted more than half of its interns while six-month placements at the same firm converted almost none.

The same split appeared between employers. Programmes at global investment banks were described as built to convert. Internships at several local financial institutions were described as having no conversion route. These are candidate reports, not published rates.

Before you accept the internship

  • Does this team convert interns into graduate roles, and how many did it convert last year?
  • When are return decisions made?
  • Is it an offer, or an invitation to apply to the graduate programme like everyone else?
  • Check which year the offer applies to. Some employers only give graduate offers to interns in their final summer. Earlier interns get an offer to intern again.

During the internship

The advice from people who hire was specific. Say clearly, early on, that you would like to convert. Check your progress with your mentor instead of waiting for the final review. Do not rely on HR for the answer, because HR may not know whether headcount will exist when you finish.

Longer internships were reported to convert more easily, because the team has more evidence and more time to find a place for you.

Why do interns have to interview again?

Some employers interview their own interns before converting them. One public-sector team described the logic: the first interview is round one, the internship is round two, and a conversion interview with the hiring manager and engineers who have not worked with you is the final round. It exists to reduce bias. Treat it as a real interview.

The trade-offs of accepting

Candidates noted that return offers have been cancelled during hiring freezes, sometimes for a whole cohort. If you accept, keep one or two other processes alive until the contract is signed.

About the conversion rates

Conversion rates in this guide are what candidates said about their own cohorts. Employers rarely publish them, and they change each year with headcount. Ask the team you are joining.

Frequently asked questions

What is a return offer?

A return offer is a full-time job offer, or an offer of another internship, made to an intern at the end of an internship.

When should I ask about a return offer?

Ask whether the role converts during the interview, and tell your manager in the first weeks of the internship that you want to convert.

Who should I ask about intern conversion?

Your manager and mentor. Hiring-side advice was that HR often cannot say whether headcount will exist.

Why do interns have to interview again for a full-time role?

Some employers use a final interview with people who have not worked with the intern, to reduce bias. Teams that move interns between departments also re-interview.

Is a return offer lower than a new graduate offer?

It can be. Candidates reported that employers sometimes offer less because the intern is already committed, though others reported converted interns receiving more.
